護理人員生涯發展及其與留任意願相關性之研究

The Relationships between Nurses''Career Development and Intent- to-stay

中文摘要

本研究目的在探討臨床護理人員生涯發展的成熟情形,分析影響生涯發展 的相關因素,同時探究護理人員的生涯發展與留任意願之間的相關性。本 研究之研究工具為臨床護理生涯發展量表(CNCDI);研究對象為衛生署評 鑑合格的兩所準醫學中心的護理人員,本研究共發出問卷數 612 份,有效 問卷數為 532 份(有效問卷回收率為 86.9%)。研究結果發現,臨床護理人員 生涯發展的平均得分為 109.68 分(滿分 170 分),標準差 17.77 分,顯示臨床 護理人員生涯發展的成熟情形約達中等程度。而研究發現會影響臨床護理 人員生涯發展成熟的因 素,包括 個

人因素中年齡愈大者、研究所以上 及護校教育程度者、工作年資 6~20 年 者、在婦產科及其他科別工作的護理人員、擔任行政職務者、對護理工作 感興趣者、有主要的心理支持來源及不須參加輪班者;而家庭因素中已婚 者、有子女及有同住且需親自照護的親屬者,其生涯發展的成熟情形在統 計上皆呈現顯著的差異性;而組織因素方面,臨床護理人員若感受到組織 中有明確的晉升制度或機會、組織中有專業發展的進階制度及專業發展的 教育訓練制度者,其生涯發展的情形會較驅於成熟。本研究更重要的結果 是發現臨床護理人員的生涯發展情形與其留任意願間呈顯著的正相關。而 上述的研究發現可提供臨床護理人員及早做好適當的生涯規劃,並探索個 人興趣與偏好的專科性領域,以期建立個人

在專業發展的空間,進而成為該領域中護理專家的角色;護理管理者除可 應用本研究結果做為人力資源管理上重要的參考依據外,亦可考量建立組 織中良好的升遷系統、進階制度與教育訓練制度,以使臨床護理人員的生 涯發展情形更驅於成熟穩定,進而願意在原組織中繼續的留任與服務,此 對專業的成長與機構的經營管理而言,是相當重要的關鍵因素。關鍵詞:

The purpose of this study was to determine the maturity and

associatedfactors of clinical nurse''s career development and the relationships betweennursing career development and intend-to-

stay. The Clinical Nursing CareerDevelopment Inventory (CNCDI) was developed to measure crystallize a career preference,

specify nursing as career preference, implement nursing as careerchoice, crystallize a specialty preference, specify a

specialty preference,implement specialty choice and stabilize in a practice position. Six hundred twelve subjects were recruited from two medical centers. Five hundred thirty-two

questionnaires were completed (response rate of 86.9%). The mean score ofthe career development maturity of the clinical nurses was 109.68(full scores:170), standard deviation was 17.77, which represented the career development maturity of the clinical nurses was moderated. The significant factors associated with career development maturity in personal factors were age、

graduate and junior education level、worked years among 6-20years、Gynecology and other departments、experience of administration、interest in nursing、the resources of supported system and in-turn work;the family factors were marriage、

children and having families need to care for living together;

the organization factors were the promotion system、clinical ladder systemand training program for nursing. The most important finding was the significantly positive correlation between the nursing career development and intend-to-stay. The resulted of this study suggested well preparation of personal career plan, and exploration of the preference of nursing specialty could improve the experty in the specific nursing field. Nursing administrators could apply the findings to manage the human resources, to build up promotion systems、clinical ladder systems and training programsfor clinical nurses, which could help nurses to develop their maturity ofcareer development in order to intend to stay.
