Examining Intergroup Conflict: The
Micropolitical Analysis of a Small
School

Abstract
Adopting the focused ethnographic approach and using the micropolitical lens, this study aimed to explore the intergroup conflict in a remote small junior high school. By doing so, it aims to enrich the educational research of school management which has paid little attention to the issue of intergroup conflict. The research findings revealed: (i) the intergroup conflict derived from the difference between the new principal’s change leadership and the senior teachers’ conservative attitudes, (ii) the intergroup conflict derived from bureaucratic control versus professional autonomy; (iii) the intergroup conflict derived from the difference of educational ideas, credentialism versus humanism, between the principal’s subgroup and the opposite subgroup; (iv) diverse political strategies used among the three parties, for the change subgroup mainly using influential strategies, for the senior teacher subgroup mainly using protective strategies, and for the neutral subgroup mainly using nonintervention and compliance strategies. The key to shaping positive organizational culture lies in school leadership.

此 外，資 深 工 友 也 知 道 資 深 派 教 師 欺 負 新 進 教 師，讓 新 老 師 沒 有 一 個 會 在 第 二 年 留 在 懷 平 ： 我 在 本 校 服 務 超 過 十 年 了，確 實 看 到 那 幾 位 較 資 深 的 老 師，常 常 為 難 資 淺 的， 沒 有 一 個 會 在 第 二 年 留 下 來 ， 真 的 是 「 年 進 年 出 」 。 （ 中 立 派 工 友 魏 先 生 950405） Ball（ 1987）之 個 案 研 究 也 發 現，學 校 組 織 內 部 分 資 深 老 師 因 關 注 他 們 的 生 涯 發 展 和 福 祉，傾 向 對 資 淺 教 師 形 成 排 斥 及 打 壓 心 態。個 案 學 校 內 這 些 較 資 深 的 老 師 跟 舊 的 校 長 的 思 想 比 較 一 樣，比 較 屬 於 保 守 方 式 ， 甚 至 是 以 不 變 應 萬 變 的 心 態 來 辦 學，這 就 使 得 懷 平 國 中 的 發 展 長 期 沒 有 顯 著 改 變。在 個 案 中，新 進 教 師 便 是 弱 勢 團 體，一 直 被 資 深 派 欺 負、打 壓，使 得 新 進 老 師 無 法 在 組 織 中 安 身 立 命，自 然 年 年 調 動 而 離 開 懷 平 國 中 。 第 二 ， 資 深 派 為 維 護 既 得 地 位 乃 團 結 一 致 對 外 ， 形 成 堅 固 防 衛 網 絡。資 深 派 為 了 維 護 自 身 在 校 內 的 既 有 地 位 和 權 力 掌 握，往 往 對 團 體 內 成 員 抱 持 高 度 忠 誠 感 ， 承 諾 彼 此 忠 貞 相 挺 的 情 感 。 他 們 從 來 就 不 知 道 錯，以 前 校 長 太 寵 他 們 了。所 以 他 們 一 直 自 以 為 愛 怎 麼 做 就 怎 麼 做 。 … … 他 們 三 個 老 的 老 師 很 團 結 ， 他 們 就 是 即 使 錯 也 互 相 挺 ， 三 個 團 結 起 來 對 付 我 們 。 （ 金 校 長 950401） 我 們 三 個 感 受 到 新 校 長 的 排 斥 ， 要 更 加 團 結 ， 我 們 經 常 聚 在 一 起 ， 討 論 校 長 又 要 推 動 什 麼 政 策 ， 我 們 該 如 何 回 應 。 （ 資 深 派 江 主 任 950404） 這 種 對 團 體 內 同 志 抱 持 忠 誠 感，乃 是 因 為 有 共 同 奮 鬥 的 目 標、立 場 信 念 一 致、利 益 關 係 是 互 惠 共 生 的，因 而 發 展 出 正 向 的 結 盟 情 感，例 如 ， 偏 袒 、 信 任 、 喜 愛 （ Cuhadar & Dayton, 2011） 。
