本 研 究 提 出 一 個 衡 量 知 識 工 作 者 知 識 等 級 的 量 化 模 式 , 模 式 中 納 入 幾 個 影 響 因 素 , 包 括 教 導 者 的 分 享 意 願 和 表 達 能 力 、 學 習 者 的 學 習 動 機 和 學 習 能 力 , 組 織 的 獎 勵 制 度 、 教 學 相 長 、 成 員 之 間 的 距 離 以 及 討 論 效 果 等 。 由 本 研 究 的 模 式 和 案 例 摹 擬 結 果 , 可 以 顯 示 衡 量 知 識 工 作 者 知 識 等 級 的 重 要 性 , 因 為 它 是 掌 握 實 務 社 群 績 效 的 關 鍵 , 也 可 以 用 來 評 估 組 織 的 資 源 投 入 效 率 , 更 可 以 作 為 企 業 知 識 管 理 制 度 調 整 的 依 據 。 最 後 就 以 學 術 貢 獻 、 管 理 意 涵 及 實 務 應 用 三 個 面 向 說 明 本 研 究 的 成 果 :

一 、 學 術 貢 獻

實 務 社 群 已 日 趨 普 遍,但 是 實 務 社 群 績 效 量 化 衡 量 的 相 關 研 究 甚 少 , 凸 顯 本 研 究 的 創 新 思 維 與 學 術 價 值 , 尤 其 是 對 於 著 重 在 知 識 分 享 、 學 習 與 成 長 導 向 的 實 務 社 群 的 研 究 , 本 研 究 提 供 了 一 個 可 行 的 量 化 分 析 模 式 , 將 群 體 內 成 員 混 沌 不 明 的 知 識 交 流 活 動 模 式 化 , 經 過 案 例 摹 擬 及 敏 感 度 分 析 得 到 與 實 務 相 符 的 結 果 。

二、管理意涵

知 識 管 理 已 獲 得 各 界 的 重 視 , 依 據 本 研 究 所 建 立 的 模 式 , 可 以 客 觀 的 、 微 觀 的 衡 量 知 識 社 群 的 運 作 情 況 , 對 於 處 於 全 球 競 爭 的 年 代 , 普 遍 苦 惱 於 企 業 經 營 績 效 、 創 新 產 品 及 服 務 、 組 織 人 力 資 源 提 升 等 的 管 理 者 而 言 , 本 研 究 提 供 實 務 社 群 的 清 晰 輪 廓 與 相 關 因 子 , 建 立 每 位 社 群 成 員 學 習 成 長 的 目 標 及 績 效 衡 量 , 讓 管 理 者 能 更 深 度 與 廣 度 來 瞭 解 組 織 內 的 知 識 社 群 活 動 。

三 、 實 務 應 用

大 多 數 的 組 織 都 會 不 定 期 的 對 組 織 成 員 做 教 育 訓 練 , 但 是 普 遍

的 現 象 是 無 法 獲 得 量 化 的 學 習 成 長 評 量 , 本 研 究 以 一 個 案 例 來 說 明 模 式 的 實 用 性 , 由 案 例 結 果 可 以 發 現 本 研 究 所 提 模 式 , 可 以 非 常 生 動 具 體 的 呈 現 實 務 社 群 的 知 識 流 動 和 知 識 成 長 過 程 , 並 且 可 以 發 掘 一 些 平 常 難 以 發 現 的 動 態 細 微 現 象 。 依 本 研 究 建 立 的 模 式 , 組 織 可 以 很 容 易 的 建 立 每 個 人 的 成 長 目 標 及 知 識 流 量 、 時 間 與 預 算 因 素 等 衡 量 的 機 制 , 如 此 有 助 於 成 員 的 學 習 動 機 並 加 速 成 長 , 本 模 式 不 僅 是 止 於 學 術 探 討 , 也 可 以 提 供 企 業 推 動 知 識 管 理 制 度 時 的 參 考 。

本 研 究 因 為 時 間 等 因 素 沒 有 對 模 式 進 行 實 際 驗 證 , 未 來 學 者 可 以 根 據 需 要 進 行 模 式 的 實 際 應 用 , 再 根 據 結 果 做 必 要 的 參 數 修 正 。 此 外 , 也 可 以 針 對 以 下 幾 個 方 面 進 行 更 深 入 的 研 究 :

1. 根 據 不 同 的 產 業 發 展 不 同 的 模 式 。 2. 分 析 模 式 參 數 的 適 當 程 度 。

3. 探 討 一 對 多 或 多 對 一 的 知 識 轉 移 活 動 。
