第五章 結論與建議

第二節 建議

根據本研究之研究結果提出下列建議,以期對相關研究者及企業界欲導入 行動學習者有所助益。

一、 實務建議

針對企業導入行動學習進行的研究文獻已相當豐富,研究者提出十分 多樣的導入流程可供參考,許多實證研究亦證實了企業導入行動學習的效 益。企業界可參考學者的研究結果,選擇最適合自己公司的流程、介面與 內容,以行動學習取代傳統的面對面教學方式,以提升員工教育訓練的學 習效果。

資訊科技應用能力經常是企業員工在決定是否採用行動學習時重要的 考量因素,因此企業在導入行動學習前,可先了解內部員工的基本能力,必 要時,亦可提供先修的課程,讓資訊科技應用能力較低的員工能夠具備基本 的能力,降低其對新政策的抗拒,以成功導入新的教育訓練方式。

課程規劃的良窳則是影響企業導入行動學習成效最重要的因素,因此,

管理者若有意願導入行動學習,必須審慎規劃課程的教材、呈現方式、評分 方式,以配合不同員工的學習特性,提升其學習效果。此外,員工的使用意 願經常受到他人的影響,因此企業在導入行動學習時可透過公司中較有影響 力的人進行宣傳,讓員工對於新政策能抱持著正面的態度。

二、 未來研究建議

企業行動學習的相關研究數量不斷成長,透過文獻整理與分析,可瞭 解整體的研究現況及未來研究趨勢。尤其在行動載具發展快速的現代社會,

行動學習的應用亦可能瞬息萬變。因此建議未來可定期做此一主題文獻的 整理,以掌握最新的研究進程。

根據本研究的統計結果顯示,目前已經有相當豐富的研究針對企業行 動學習的系統設計進行研究。建議未來研究者可針對這些系統導入到實際 工作場域的成效進行評估,以確定其設計的流程、內容是否確實能在企業 中發揮成效。而目前針對醫療服務業進行研究的文獻數量已相當豐富,建 議未來研究亦可針對其他產業進行分析。

此外,以企業行動學習為主題進行研究的文獻數量相當多,然而針對 我國企業所進行的研究數量並不多,文獻發跡的年代也較晚。我國的網路 覆蓋率極高,行動載具的使用亦十分普及,應相當有潛力進行行動學習的 應用。因此建議學界可多針對我國企業的行動學習發展情形進行研究,以 了解我國企業在導入行動學習尚可能遭遇的問題為何。

而本研究根據文獻內容發展分析編碼表,雖符合內容效度,然而因各 類別的本質不同,由研究結果發現 A 類(企業採納行動學習與否之考量 因素)及C 類(績效評估項目)的子類別,在一般企業行動學習情境中經 常伴隨出現,評分員較常同時複選,然而B 類(行動學習之系統設計)的 各項子類別較為獨立,可能影響工具信度表現。建議未來研究除兼顧內容 效度外,尚須考慮編碼表的內部信度。

此外。本研究考慮學術文獻發表語言的分佈,以及研究者語言能力,

僅針對文獻語言為英文的文獻進行分析,建議未來可將其他語言的文獻亦 納入分析,分析結果更為準確。
