第二節 建議
本研究探討了工作熱情、工作-生活平衡與生活滿意度之關聯性,在整 體模式的脈絡中,驗證了工作熱情對於生活滿意度無直接影響,工作熱情 對工作-生活平衡有正面顯著的效益,工作-生活平衡對生活滿意度亦有正面 顯著的效果,更重要的是,工作-生活平衡在工作熱情與生活滿意度之間扮 演了完全中介的角色。
一、 對實務建議
(一)高科技產業管理者宜重視組織成員的工作熱情
工作熱情、工作-生活平衡與生活滿意度三者之間所建構而成的整體模 式為組織管理者可以納為參考的管理方式,亦是培育良好人力資源發展的 基礎,透過工作-生活平衡的機制,工作熱情可以適當地轉化為生活滿意度,
所以建立員工的工作熱情對於組織是重大有意義的方針,創造工作-生活平 衡的環境與任務更是不可或缺的人力資源策略,因為這也間接地讓員工達 到真正的生活滿足與成就感,讓組織成員在心靈上獲得最好的素質,開創 組織與工作者雙贏的絕佳優勢。
(二)高科技產業工程師宜瞭解工作與生活的平衡機制
工作與生活是現代工作者在日常中所面對最頻繁的課題,幾乎所有人都 在兩者當中不斷地循環,時常會有兩者相互衝突與干擾的情事發生,故尋 得工作與生活的平衡顯得相當重要,因為稍不留意就會使得個人的心理狀 態失衡,嚴重影響到所有的事務。高科技產業之工程師應當留意工作負荷 與生活作息,保留適當的自主空間與時間,試圖規劃工作以外的生活安排,
工作之餘也要注重生活品質,唯有工作與生活達到平和的狀態,才是真正 健康的員工,而不是純然為了工作而生存的機器。
生活滿意度代表了每個人在人生中所追求的滿足狀態,同時也說明了生

活滿意的內涵並不僅止於財務報酬上的獲得,更有目標的達成與生活一致 性的促成,以及對於現今生活不感到迷惑且滿意於目前的生活形態,故身 為管理者除了給予薪資與福利的報酬之外,更要激勵員工使其感覺賦有生 活與生命的意義,如此才能讓員工得到人生真正的滿足感。
二、 研究之建議
(一)對未來工作熱情作更深入與廣泛探究
工作熱情是近年來的新興議題,諸多文獻認為工作熱情凌駕於工作投入 之上,也是員工積極於組織工作本務的良好認知,擁有具備工作熱情的員 工必然是企業的重要人力資源,所以試圖尋找或培養優良工作熱情的工作 者應成為重要的議題,開創一個能使個人在工作中能找出熱情的環境與任 務就顯得格外有意義,通常能為組織帶來莫大的利益。
(二)採多群組比較與複核效化
工作熱情之研究應可擴大於每一個產業之中,並以各種樣本檢驗理論的 強韌性;在工作-生活平衡的觀點中,人們不應只為了生存而工作,必須同 時兼顧非工作領域的身心平衡,後續研究者可從不同的時間點切入觀察與 紀錄,尋找最為有效達到工作-生活平衡的變項,以及滿足此機制所需要的 各種情境與條件;生活滿意理論能以最簡潔的方式解釋每個人對於生活的 滿意認知,在自我評價上擁有良好的解釋力,未來研究亦能同時探究工作 滿意與生活滿意兩者並存之效果,持續開展正向組織管理與人力資源措施 的新領域。
(三)加採質化與個案研究
工作熱情之研究應可從日常觀察與訪談得到更完整的呈現,未來若能以 質化方法或個案研究的方式進行調查,可對於此脈絡有更完整的瞭解與深 入的解析,應可對於正向心理學與人力資源發展提供更完善的理論觀點。
